Family Business Succession and Passaggio Generazionale
A family business succession, or passaggio generazionale, is the transfer of leadership and ownership from one generation to the next. An interim or fractional executive bridges that handover by professionalising management, stabilising the business, and preparing the next generation or an external successor to lead.
What is a generational succession?
A generational succession is the transition of a family-owned company from the founder or current generation to the next generation, or to professional external management. It is one of the highest-risk moments in a company's life: roughly two thirds of family businesses do not survive the transition to the second generation, and far fewer reach the third. The risk is rarely the strategy. It is the handover itself, where ownership, leadership, and family relationships all change at once.
How an interim executive helps the handover
An interim or fractional executive acts as a neutral, experienced bridge through the succession. The role is to professionalise the way the company is run, install a clear operating cadence and decision rights, stabilise the business so performance does not dip during the transition, and prepare the next-generation leader or an external successor to take over with a system that works. A non-family operator can make decisions and have conversations that are difficult inside a family.
The succession sequence
- Assess the business, the leadership, and the readiness of the next generation honestly
- Professionalise management: cadence, decision rights, reporting, and governance
- Stabilise performance so the company does not lose ground during the handover
- Develop the next-generation leader or recruit and onboard an external successor
- Hand over to permanent leadership with a system the company can run without the founder
When to start
The most common and most expensive mistake is starting too late. A succession is best prepared two to five years before the founder steps back, so the next leader is ready and the business does not depend on one person. An interim executive can lead at any point in that window, but the earlier the work begins, the lower the risk to the company and the family.
Engagement model
- Interim full-time leadership or a fractional cadence, defined upfront
- Typically twelve to thirty-six months for a full handover
- Direct relationship with the owner, family, and board
- A clear plan for the next leader and the system they inherit
- A clean handover agreed from the start
